It's the isolation. Not only do they have fewer peers to turn to for counsel and camaraderie, they may be several layers removed from staffers they once talked to several times a day and thought of as colleagues. Suddenly the very skills that brought them initial success as managers an ability to work intimately with a small team and bring out the best in each person no longer apply as their staffs mushroom from a handful to hundreds and even thousands of people. They must adjust to not being close to, or even knowing, everyone who works for them while still finding ways to inspire and stay connected with their troops. "It's a very difficult transition, and not everyone can do it successfully," says Dee Soder, a New York consultant. When you're running a small group, Soder says, you know both the individuals and the work they're doing very well. You're constantly involved and having a direct personal impact. "But with a larger group, while you must take in information, you have to step back and not ask people as many things," Soder says. "You have to keep your own counsel." Gail Snowden, group executive of the Community Banking Group at BankBoston Corp., has struggled with the transition for several years. "We've always run this business with a high-touch, relationships-are-very-important feeling," she says. But over the past seven years as she has expanded her division from seven branches with 70 employees to 46 branches with more than 600, it has become impossible for her to maintain her know-everyoneopen-door management style. "The business is much more complicated," she says, and relationships with staffers, now dispersed across many locations, are more distant. That came home to her recently when she was at a supermarket check-out counter. "The cashier said -'Hi Ms. Snowden,' and I replied, 'Do you know me?' " she recalls. "He said, 'I used to work for you.' In the past I would have known him." Snowden tries to stay in touch by holding "town meetings" with staffers several times a year, where everyone can ask questions and express opinions. She also periodically brings together the more than 100 managers under her to discuss marketing, finances and other issues. And she travels to outlying branches to meet employees. : "But it's hard to take entire days off for that," she says. Most of all, she compensates for the isolation she 400 GM dealers m the region. So far, the dollar amounts are small. At $1 million, Columbia's is the largest. It was established by a gift from Eugene Lang, a New York businessman and philanthropist who already has helped pay for hundreds of inner-city children to attend college in return for their staying in high school. But universities say the creation of such seed capital funds is the first step from theory to practice. "Many schools view it as another academic study, something students may do 10 to 15 years after business school," says Murray Low, a Columbia professor and director of the university's entrepreneurship program. "But there are some students who are ready now." ! Unlike their peers of yester-! year, many of today's masters of business administration have a strong entrepreneurial bent, says ' B. Joseph White, dean of the University of Michigan Business ; School in Ann Arbor. "The biggest change I've seen in business-school students is that ' their aspiration has gone from being chairman of General Motors when they grow up to being Bill Gates," he says. Last summer, the University ; of Michigan created the Wolverine Venture Fund, for which it hopes to raise $1 million.
